About the Client
Flogas is a prominent energy supplier in the UK. Established in 1984, the company provides energy for both residential and commercial customers, focusing on areas left unserved by the national gas grid.
The company is known for its commitment to customer service and safety, ensuring reliable energy delivery and support for clients. In recent years, Flogas has also been investing in greener energy solutions, aligning with broader efforts to reduce carbon emissions and promote sustainability. Overall, Flogas plays a significant role in the UK’s energy landscape, particularly in off-grid energy provision.
The Business Need
Flogas wanted to design and deliver a predominantly in-person front line management skills programme in their Operations function. The goal was to equip their managers with the skills to engage their people, and to motivate and manage performance better.
Discovery
To ensure the programme met the active needs within the business, our discovery process included a tour around the Flogas sites whilst seeing their business in action. We met with some of the potential participants and key stakeholders to hear their thoughts on what was important for the participants to learn. The Flogas values and commitments prioritise safety, integrity, partnership and excellence – focusing on reliability, innovation and environmental awareness.
The Solution
We worked with Flogas to design a programme for 5 cohorts (15 participants per cohort) to be delivered in 8-12 weeks involving 3 one-day modules, with 90 minute virtual Action Learning Sets (ALS) after each module. The ALS are coaching sessions where participants are asked to reflect on the content from the module/s prior and what they’ve applied back on the job with their direct reports. We then facilitate them coaching each other to overcome challenges they are facing with their team. This structure is great for accountability, developing coaching skills and creating a supportive environment amongst the cohort.
- Module 1 directed participants to reflect on their own management style against the Flogas expectations, helping them blend their own authentic management methods with the Flogas philosophy.
- Module 2 encouraged participants to practically apply these insights when managing their team, as well as how to set expectations and standards with those that they manage.
- Module 3 shifted the focus into maintaining excellent communication and goal setting through giving structured feedback to their teams, guiding participants on how to approach difficult conversations, manage performance issues and prevent them from occurring in the first place, as well as helping create accountability within the team.
In addition to the workshops and ALS, from the discovery stage of this programme, we identified 8 key competencies that Flogas focuses to build within their management. In order to provide a metric for return on investment for the programme, we used this as a KPI in the form of a self-assessment in which participants rated themselves on these competencies before and after the programme. The participants ranked each competency on the following scale:
1-Clear Development need
2-Sometimes a Development need
3-Mostly Strength
4-Clear Strength
The Results
As a result of the Energise programme, participants scored themselves higher in all 8 of the self-assessed competencies. Participant feedback revealed that 93% of participants believed that their leadership skills have improved because of the programme, and that 85% believed that their performance as a leader will continue to improve because of this programme.
Both the workshop content and facilitation scored an impressive 4.5/5, and 4.6/5 respectively. Overall, 92% agreed that the programme had a positive impact on them at work, and 95% of participants had their expectations met or better. The ALS were particularly beneficial for participants, with 88% strongly agreeing that they were engaged and able to share and ask questions in these groups.
The results from the self-assessment proved extremely useful to highlight the specific areas in which the programme catalysed the most development. In their first assessment the cohorts identified the biggest area for development scoring it a 2.64/5 – as a result of the programme this moved from being sometimes a development need to mostly a strength, scoring 3.03/5 after the programme. The programme did not only seek to improve the lowest rated areas, it was also observed to strengthen existing strong competencies within the business.
